Abstract

Transformasi manajemen sumber daya manusia di institusi kepolisian menjadi krusial dalam rangka mewujudkan visi Indonesia Emas 2045. Penelitian ini bertujuan menganalisis efektivitas penunjukan mentor dalam Program Manajemen Talenta Polri (MTP), khususnya terkait kesesuaian kompetensi antara mentor dan Talenta serta implikasinya terhadap pengembangan personel unggul. Menggunakan pendekatan kualitatif deskriptif dan studi kasus instrumental, data diperoleh melalui telaah dokumen internal SSDM Polri serta literatur akademik terkini. Hasil temuan menunjukkan bahwa penunjukan mentor masih dominan berbasis senioritas dan jabatan, belum mempertimbangkan kecocokan peran, pengalaman teknis, serta nilai-nilai profesional yang dibutuhkan mentee. Kondisi ini menghambat efektivitas mentoring sebagai proses pembelajaran yang transformatif, baik dalam aspek karier maupun psikososial. Dengan mengacu pada teori Person–Environment Fit dan pendekatan humanistic mentoring, penelitian ini merekomendasikan reformulasi kebijakan penunjukan mentor berbasis kompetensi, pelatihan berkelanjutan bagi mentor, serta penguatan sistem evaluasi relasional dan kontekstual. Temuan ini diharapkan menjadi kontribusi nyata dalam menciptakan kultur pembinaan SDM Polri yang lebih adaptif, empatik, dan berkelanjutan menuju kepemimpinan strategis masa depan.
